The Talent Tiff

Employers develop creative packages to attract talent that is in high demand. “It all comes down to understanding what the workers we need are looking for in their next job. Some people are looking to make money, and some are looking to make the future. Those aren’t mutually exclusive, but they tell you a lot about what you can offer someone.”21 When talent is scarce and the competition stiff, employers end up paying a premium to attract the right candidates. The pay differential that develops between a new executive hire and one with long tenure can be sizeable. Such apparent inequities are not necessarily discriminatory, but can lead to compensation imbalances difficult to overcome, as well as morale problems affecting retention. Those who have been on the inside suspect the compensation variances and have a hard time accepting them, often triggering resentment and poor teamwork.

It is important that the heartfelt employer keep the vision on the goal — that of a cohesive, inclusive, and collaborative workforce. Human Resources can facilitate the achievement of such a goal by ensuring that the hiring decisions taken are fair and equitable; by communicating this message; and by coaching and assisting managers in providing honest feedback to those feeling undevervalued. Individuals want to know where they stand in terms of opportunities and growth potential. Transparency and honesty in explaining choices made will not only clear the air but also provide an incentive to re-engage and drive performance. Whether the internal talent didn’t possess the right mix of skills and experiences, whether recent performance had been lackluster; or whether additional development was required, Human Resources can pave the way for such discussions.
