Almost every success story involves setting targets at every level and then tracking them through. Virgin Money, for example, faced a very large 36 per cent pay gap. The firm set a target to achieve 50/50 gender balance by 2020 and then created an app that allows every manager to instantly see the impact of a certain pay rise or promotion decision on the gender pay gap in their area of the business.

Since 2016, Virgin Money has closed the gap by over 6 percentage points, to just under 30 per cent. And this is financial services, one of the worst-performing of all sectors when it comes to gender balance. The company acknowledges that it still has a long way to go and that the key will be in getting more women into senior roles, thus addressing their ‘glass pyramid’.

In another intractable sector, mining, BHP Billiton made a bold commitment to have 50 per cent of its Australian workforce female by 2025, up from 17 per cent. They targeted a 3 per cent increase per year in the percentage of women in their teams, and linked the performance and pay of managers to achieving this goal. The company has increased its female workforce by some 40 per cent since the initiative was announced and is on track to achieve its commitment in 2018.4
